Brief History Of Hrm Business Essay Introduction Literature Review In this present world of globalisation, most, if not all the organisations are facing the ever changing challenges of keeping sustainable profitability to be able to survive, particularly in this current economic downturn situation. In all the organisations, one of the major challenges is the need to manage its resources Human resources which are considered as its most valuable assets- . This is where the Human Resource Management (HRM) has its place. Brief History of HRM Before HRM, Personnel Management (PM) saw its debut in the year 1970 and comprised of the activities like recruitment, selection, work conditions, welfare of employees and training and development and employee exit (retrenchment, retiring schemes) Henderson, (2008). It was the only process used by the large organisations in managing its people resources. PM is called the traditional method also called the personnel administration and it plays such role as intermediary between the employer and the employees. Since 1980, HRM evolved from PM and is believed to be new versions of PM by some while others consider that it is a new wine in an old wineskin. However HRM has added functions compared with the PM and is defined as the strategic, integrated and coherent approach to the employment, development and well-being of the people working in organisations. Moreover, HRM is a management that deals with recruiting, selecting, training and developing human resources within an organization. When properly managed, the HRM can contribute a lot in achieving the organizations strategic objectives. Many managers and management theorists believe that HRM is a vital element in the survival and success of the 21st century organisations. Peter Drucker, (1993) refers to the idea that peoples skills, knowledge and creativity are the key resource for economic and organisational success which he called the knowledge-based economy (Henderson, 2008). Definition of Human Resource Management: The HRM is defined as a strategic, integrated and coherent approach to the employment, development and well-being of the people working in organisations (Armstrong and Baron, 2009). The differences between Personnel management and Human Resource Management is that, PM considers people as economic persons who work for money or salary whereas HRM views people as having economic, social and psychological needs. A brief comparison between HRM and PM is given in the following table. Table 1 Functions of HRM The functions of the HRM are split into two parts namely; the Managerial functions and the Operative functions. The emphasis is on the strategic part of the management of people within the organisation. Treating people as assets instead of cost. Adopting the Unitarist approach rather than the pluralist approach (Employee and employer have same interests). Encourage the line managers to apply the HR functions toward their subordinates. The HR manager therefore, faces multiple challenges among which is to ensure, on one hand, that the right employee is recruited and employed for the right job, at the right time and on the other hand, to have a sustainable competitive advantage to ensure that the organisation achieves its strategic aims. Therefore, the HR manager has to set up within the HRM scope, a performance management system that will ensure that the organisation and its employees as well as the individual have the skills to perform and be motivated to contribute in the success of the company. The Performance Management System (PMS) The word Performance basically means the accomplishment, execution, carrying out, working of anything ordered and undertaken (output/outcomes). It is also about the action of doing the work as well as the results achieved (Oxford Online dictionary, 2012). History: There is no full evidence on when formal performance management started but it is said that it began with the emperors of the Wei Dynasty (AD 221 265) where there was an imperial rater who evaluated the performance of the official family. Then it was recorded centuries later a system was established by Ignatius Loyola and the rating of the members of the Jesuit Society was formally done. The Milestones on Performance management are briefly given as follows: First monitoring system evolved from the work of F. Taylor before World War I. Rating of military officers was done in the year 1920s. Merit rating came to the USA UK between 1950s and 1960s. Management by Objective during the 1970s Result oriented system was issued in 1970s as well. The term performance management was first coined in 1970s by Beer and Ruh. However, the process was not accepted until during the latter half of 1980s. (Beer and Ruh, 1976). (Armstrong and Baron, 2005). Definition: According to Armstrong and Baron (1998), Performance Management is both a strategic and an integrated approach to delivering successful results in organizations by improving the performance and developing the capabilities of teams and individuals. PMS can also be defined as the process of taking systematic action to improve organisation, team and individuals performance expectations to be defined and creates the basis for development of organisations and individuals capability (Armstrong and Baron, 2010). The purpose of a PMS is to: Communicate an organisations vision of its objectives to all employees. Set performance targets in departmental and individual levels. Conduct performance appraisal sessions once or twice a year to review the progress of the employees in relation to the targets set. Identify gaps in the training, development as well as establish any reward wherever needed. In this case, the organisation can benefit from the improved skills and competency of its employees because they would have become aware of what is expected from them while moving toward a sustainable profitability. The overall performance of the organisation will then improve and will manage to reach its strategic objectives and gain in competitive advantage. Performance Appraisal (PA) Definition: A performance appraisal or performance review is a review and discussion of an employees performance of assigned duties and responsibilities. PA is sometimes used to refer to PM which is different as PA is only part of the PMS and is used to rate the employee within an organisation. The appraisal is carried out once or twice a year which differs from organisation to organisation. It is based on an evaluation done by the manager with the employee and the results obtained on the employees job performance; not on the employees personality. The appraisal process is a system that an organisation uses to define and measure the skills level of each employee by the manager or supervisor. The result is then reviewed by both the subordinate and the manager to determine whether there is any need to improve on the skills by providing training or to decide whether the employee could be promoted to a higher level if his/her performance is above what was defined initially. The aim is to help the employees improve and in so doing, contribute in the improvement of the organisations performance to meet its strategic objectives. Some History on PA There was quite a lot of research being carried out in the past decades and the main purpose of the research is to minimise the rating errors. In the years 1950 to 1960, have seen the need to use the graphic rating skills which is related to a trait-based evaluation method and other discussions on changing the number of scale points (Peters McCormick, 1966). Other researchers started discussions on behavioural rating during the years 1950s (Flanagan, 1949, 1954). Then the Behaviourally Anchored Rating Scales (BARS) and the Behaviourally Observation Scale (BOS) were developed at a later stage. Many alternative models were proposed and tested until discussions were held on the need to move away from the focus on rating scale to consider the rater particularly, as argued by Landy and Farr (1980). Three broad factors were identified which pertain to the performance rating namely; Job performance of the ratees. Raters biases on the performance. And finally, the measurement error. (Wherry and Bartlett, 1982). (Budworth and Mann, 2011). Other issues with performance appraisal The other issues that could be found may be attributed to one of the following reasons: Appraisal is not done according to a standard or behaviour or even a benchmark. Unreliable human judgement Issue of validity and bias from the appraisers. The difficulty in knowing the contribution of the employee because the appraiser does not know the appraisee well enough (Kinnie and Lowe, 1990:47) for the latter is constantly changing department (Howell and Cameron 1996: 28). External factors like resources, processes, technology, corporate and HR strategy, working environment, external business context and management influencing directly on the employees performance. In order for an organisation to implement a PA system that is suitable for both the management and the employees, it is crucial to use a system which has some of the following features: A system on which all the managers who will be using the system are well trained on and accustomed with. The system which follows the S.M.A.R.T objectives Specific, Measurable, Achievable Relevant and Time bound clear, unambiguous, understandable and challenging to both the managers and the employees. This will prevent frustration, demotivation which may impact on the individuals performance. The PA method used should be transparent, that is, the manager should inform on the contents of the appraisal types to be used before carrying out the appraisal itself. Also, both parties could sign the document after having completed the appraisal if they agree. In the case where an appraiser deliberately alters the rating, this is considered as unfair and the PA system should cater for such injustice (Budford and Mann, 2011). When the PA is completed, the management has to provide feedback to the employees informing them on their respective performance level and whether they have reached the objective set in the previous PA sessions. If any employee is under performing, management should identify the gap and provide for any enhancement program to help the employee to improve. Therefore, the PA which is a continuous process will proceed on and the individual and also the team will benefit from a continuous performance improvement into the future. The organisation will also improve in its performance and will be able to better compete and excel in the business arena. Analysis and Discussion Armstrong and Baron (2005) argued that performance appraisal systems should be seen as being transparent and equitable, providing reporting consistency and regular feedback on performance. The two organisations that were selected are the CIM Global Business and AW Wong Trading Co Ltd. The former is a company which is considered as a large corporate with 320 employees and the latter company is employs 22 people. The company profiles of both companies may be viewed in the Appendix. Introduction Pizza Hut is based in Wichita, Kansas USA 19581. A woman and her two sons created pizza recipes. From here, a family friend advised the sons to open their own Pizza Parlor. 2. Pizza Hut is one of the flagship brands of Yum! Brands, Inc. , which also has KFC, Taco Bell, A&W and Long John Silver’s under its umbrella. Pizza Hut is the world’s largest pizza chain with over 12,500 restaurants across 91 countries 3. In India, Pizza Hut has 133 restaurants across 34 cities, including Delhi, Mumbai, Bangalore, Chennai, Kolkata, Hyderabad, Pune, and Chandigarh amongst others. Yum!is in the process of opening Pizza Hut restaurants at many more locations to service a larger customer base across the country 4. Borrowing $600 from their mother, the two brothers purchased second-hand equipment and rented a small building on a busy intersection in Wichita, Kansas. The result of their efforts was the first Pizza Hut and the foundation for what would become the largest and the most successful pizza restaurant in the world 5. To increase the growth of the new outlet, Pizza Hut recently set up a new market research on the outskirts of Baroda with the investment of __ Basically, Pizza Hut firms in India send Managers to spread proper awareness about their new outlet among the customers through different types of advertising and keep the customers informed about their advancements in current outlets 10. Commercially, I expect that the opening of the new branch will lead to an increase in sales in Baroda, Gujarat, and could increase the market share of Pizza Hut. For this reason, they want to be able to successfully market their new firm when it is commercially launched. Personal interview THEORETICAL FRAME WORK The Growth of a business can be measured in many different ways such as assets, sales revenue, operating profit, market share, value added, and number of employees 13. As information of pizzas is involved, Pizza Hut believes that what they bring new in the market is not compared with any of the products of any another firm which is selling pizza’s14. I commercially expect that the opening of the new firm will lead to increase in sales in Baroda, Gujarat, and could increase the market share of Pizza Hut. Due to this, they want to be able to successfully market their new firm when it is commercially launched. Pizza Hut aims to convince the customers to set down their new business, (target market) 15. The other promotional method used by Pizza Hut and to spread the awareness about their new outlet is to do market research. I did the market research for Pizza Hut so that they can locate their new outlet where there are more potential consumers. High income group was also asked about the opening of a new outlet, before it is brought up in the market. The primary data contains the interview of the Manager of the Pizza Hut outlet which already exists, the opinion of the customers who visit the exiting outlet and a few other people. Market research: This will contain the content of the market research and what it entails. This was conducted by me. Analysis of market research: This will contain the graph and an explanation about how many people will visit the new outlet (assumption) from the old outlets daily earning. Swot analysis: This will contain the strength, weakness, opportunity, and threats of the business for opening the new outlet. Ansoff’s matrix: A model which identifies growth strategies for a business and it is based on an analysis of their products and their market. Pest-g: This will identify the political, economical, social and technological, as well as the environmental problem of the firm. Cost analysis: Cost analysis will be conducted to find out the quantifiable and unquantifiable cost involved in increasing the personal selling. MARKET RESEARCH Market research is the collection, collation and analysis of the data relating to the marketing and consumption of the goods and the services18. ANALYSIS OF THE PRIMARY DATA The finding of the market research which I have done for Pizza Hut will be analyzed to identify specific market attributes such as the manner in which the customer will respond more. In addition to this, it will identify important information such as the effectiveness of the market research results given by the customers will be discovered. From this data, it will be possible to judge the weaknesses of Pizza Hut. Recommendations will then be made by me on methods which Pizza Hut can adopt to overcome these weaknesses. Once Pizza Hut overcomes these weaknesses, it will have a better chance to successfully market their new outlet, and at the same time increase the sales from their current outlet. The swot analyses will illustrates how the external opportunities and the threats can be matched with the Pizza Hut’s internal strength and weaknesses to result in a set of possible strategic alternative. It can provide a quick and visual representation. It is usually divided into five external influences on a business-political, economic, social, and technological and green46. Political: this is concerned with how political developments, regionally, nationally and internationally might affect a business’s strategy47. Political development is not so relevant in this instance as Pizza Hut has an existing established branch which is not affected by this external factor, the political issues are not so important because they do have the outlet in India and Baroda. For opening the new outlet government factors are not important as it already has opened one outlet48. Economic: this might include the analysis of a variety of economic factors and their effect on business they include: consumer activity, economic variable, government policy, the effect of change in product and labor markets49. These have an economic external influence as it affects the consumer activity as customers may prefer to go to Dominos if there is better service, quality and price offered. The new place suggested trough market research, there mainly the people with their families and above 30 will visit. It is not that the youth’s wont visit but there are less youth’s in that area compare to the area where the current Pizza Hut is located. Social: how is Pizza Hut affected socially? It is not likely that Pizza Hut will be affected socially as each age group visit’s Pizza Hut51. Due to the location of the old Pizza Hut site (located near commercial places) it attracts a lot variety of consumers. The new site will be located in a suburb where there are families therefore the market will be families. When a whole family eats a meal at Pizza Hut, they tend to splurge on extras such as drinks and sides. This is positive for the organization in terms of profit. However, in Karelibaug, families won’t come daily or once a week to have pizza’s so it can be affected socially. Generally in the new outlet older segment people will visite. Technological: Businesses operate in a world of rapid technological change. The organization needs to regularly review the impact of new technologies upon their activities. The product can become old-fashioned quickly. The production method can become out of date52. Pizza Hut looks that how they are different from other firms such as Pizza Inn, Domino’s pizza, us pizza and many other domestic outlets for pizza’s. Even Mac Donald’s is a competitor. Personal interview INVESTMENT APPRAISAL Investment appraisal is the evaluation of an investment project to determine whether or not it is likely to be worthwhile. It is essential to appraise the investment Pizza Hut will undertake and to establish weather it is going to be beneficial. Below are the techniques, which will assist appraising the investment: †¢ Pay back period and †¢ Net present value Pay back period This technique assesses the number of years it will take foe the Pizza Hut to recover all their initial costs. This is a very simple tool as it ignores most of the costs the firm would incur due to opening a new outlet. The cash flow is also an approximate estimate when there are too many variable then Pizza Hut cannot control. They assume that they have more customers and 10% more profit throughout the year than what they had the previous year. There were a few assumptions made for the cash flow. Analysis of pay back period. The pay back technique has shown us that it takes 2 years and 8 months to pay back for the new outlet. However, we learn form the market research and swot analysis that there are mainly people above 35 hence it would be smarter from them to do some thing which might attract the youth from other areas and influence them to visit that outlet too. Net present value Net present value incorporates the principle of time value of money by converting payments at different times to the equivalent values at the common reference time. The discount factor used is 4% as the interest they could have got from the bank currently is 4%. ORGANIZATIONAL CHANGES To effectively deal with the increase in the growth by expansion, it is necessary for there to be some internal changes. It is very necessary that the staff’s grooming should be done properly, so that they can serve the customers in a professional manner. When they open their second outlet from a single, Pizza Hut will have to keep some one on whom they can trust and can rely on and they have to shift a few staff from the present one to the opening one. As they opening a new outlet, they are turning from one into two outlets. Due to this the position of many of the staff’s have been will be changed. This change does not affect their work, they have an effective communication channels among the employees. This could be in the form of giving the staff a proper atmosphere in which they can settle easily, the changes in the outlet and the goals that the Pizza Hut wants to attain. RECOMMENDATION Starting up the new outlet, initially it will not give them that much profit but it will definitely give some. For this: 1. Pizza Hut should shift few of their staff and of course one of the leader to supervise from the existing outlet to the one which will open in the near future. 2. They should appoint few new staff for the existing outlet and also foe the future’s outlet so that the one who are new in the new outlet can get t know more from their seniors who are shifted from the existing business. 3. For marketing about their new outlet they should restructure they method in which the do the marketing. 4. The market research was done on few people in Baroda, Gujarat, and not in the whole of Baroda. So the extensive market research needs to be conducted across the whole Baroda, Gujarat to get the proper kind of information about the location. CONCULSION The report shows that Pizza Hut should pen the new outlet in Baroda, Gujarat, India. If Pizza Hut increases their staff, then it would be in a better position to serve the customers and if they shift few of their trained staff and give training to the new staff to whom they are going to appoint then they would also be in the better position. They should also shift one of the managers to the new outlet so that in case if any problem occurs then they will be able to handle it. The financial aspects of the undertaking are not the problem for the Pizza Hut as it is in a strong financial stage. But the recruitment of the new staff cold affects the staffs. The environment and the working portfolio of the staffs will be changed as Pizza Hut will reconstruct the marketing set-up. So before employing the new staff Pizza Hut should let the old staff settle into their working environment. As previously said, the personal interview were only conducted in Gujarat, and the result of this only represented he view of customers from Gujarat. Hence, the further market research needs to be done to get a broader perspective on this study. The indirect costs associated with the undertaking the project will have to ascertain. As previously mentioned, one indirect cost is that a large recruitment could lead to a decrease in the motivation of the existing staffs. Other indirect cost could be in the form of the training program for the new recruits to a specialist company, so that it is done efficiently. Fall in and Who’s for the game? Essay

These two examples of poems are typical of the war propaganda of the period, they are propaganda posters to make normal people get up, tell their friends and to join the army, navy or RAF. They try to embarrass people who like to be masculine and question their masculinity; this makes them prove to people that they are a man so they go to fight in the war. The poem teases unmasculine men and tries to make them feel bad for not going to fight. Harold Begbie exclaims that all the MEN who fight in the war will be praised in the street, women will love them (which is not true if they are severely handicapped), everyone will ignore you if you don’t go and everyone who does will be heroes. Men hate getting ignored by women therefore they will want to join up Jessie Pope’s idea of a game makes the reader feel as if war is a football ball match or a great sporting event. Going with the LADS makes it feel like there is comradery and a good time to be had with cool people, there’s no mention of any death, killing people, blood or any other gruesome details, it only says you may get a broken leg which will appeal to men who want to look macho and as if they’ve been fighting, it will make them look tough and brave. SONNY is used to patronise the reader, to make him feel unworthy of being a big strong man but more like a little boy who’s just a bit of a joke. SONNY is used to make a man try to prove himself and go join up. The author creates a feeling of everyone else will be talking of the war and become popular but you will be ashamed because you did not go and you will try and avoid everyone so they wont know. Normal people rushed out to beat the foe which means they left with no hesitation or worries and knew they’d be back anyway really quickly. The author says when you are old you will tell your children and grandchildren of exiting war stories and adventures. But if you’re too much of coward not to join even your children and grandchildren will be ashamed and embarrassed. The painting on the front shows a woman guiding a young man to where he should be going, the old lady wants the young man to fight as she’s to old but its his duty, it feels like the lady is pressuring the man to join up, he doesn’t want to see the look of disappointment on her face if he says no. The effects of these poems is that people get mislead into believing the war will be over really quickly, you’ll get good pay, really nice uniforms, travel all over the world, meet nice people. If you don’t go then your great country will be taken over by horrible people and everything will be ruined. Harold Begbie’s language is extremely persuasive in his poem called â€Å"Fall In†, in it keeps repeating direct and rhetorical question like Where?, What?, How? Why? When? and, Will you†¦? The author also uses religion to scare people into thinking that they will be upsetting God by not fighting in the war. He tries to make you seem uncaring when he writes â€Å"And right is smashed by wrong?† He imagines you only caring about football, cinema, the pub and the betting shop as if you only think about yourself. Jessie Pope’s language is also just as persuasive. The poem she writes is called â€Å"Who’s for the game?† in her poem she also repeats direct and rhetorical questions. She uses Who? as in who’ll do this? and who’ll do that? The who’s refer to you. The use of who in most of her poem is very repetitive and therefore the Who†¦? will stay in your mind. Also her slang phrasing appeals to ordinary people who feel as if she’s down to earth and makes the writing feel friendly, this encourages them to read on and not feel threatened with a formal very important looking poster.

The American Dream, Popular Fairy Tales, And My Children...

Every how to become a better writer book, article, class or seminar seem to always enforce the importance of reading, for reading is regarded as the writer’s daily bread. For it builds the reader’s understanding of others experiences. Not that other writers’ experience is more important than non-writers but simply put books, poems, paintings, articles or blogs are all artist statements that introduce an artist. Artists possess a language, which is all they own whether written, spoken, painting, drawing, sculpture, or singing. As a writer I want my artwork to have a critical view of social, political and cultural issues. In my work, I want to analyze and rethink the so-called American dream, popular fairy tales, and my children chosen nursery rhymes. I want to engage subjects as diverse as the civil rights movement, and classical music. As a writer I want to understand why Africa has no history. Why the Caribbean people are viewed as a people without a history. Often times these themes are merged into mundane domestic entities, with capricious matters, and embellished with beautiful text. The array of color in which they are wrapped in suggests perspectives as high as the mountain and moving farther and farther way as the stars get closer. The texts do not always provide clues to the content and ascending interpretations. I want to be unapologetically me in my writing.
